Myth

"A great interviewer can spot talent — structured processes constrain the conversation and miss what makes someone special."

Truth

Decades of selection research consistently shows that unstructured interviews have very low predictive validity for job performance — they primarily measure interviewer preference and the candidate's ability to make a good first impression, which is only weakly correlated with actual job performance. Structured interviews with behaviour-based questions scored against defined criteria are significantly more predictive. The feeling that unstructured conversations reveal more is one of the most persistent and damaging myths in hiring.

Research & Outlook

AI tools are automating significant parts of the early recruitment process — CV screening, initial video interview assessment, and chatbot candidate engagement. This is raising concerns about algorithmic bias and reducing the human connection in early candidate experience. Skills-based hiring (assessing demonstrated competency rather than credentials) is gaining momentum as organisations recognise that degree requirements exclude qualified candidates from underrepresented backgrounds without improving hire quality.

How to Practise

  • 1.Write a job description and person specification for a role you know well — define the essential and desirable criteria, write the responsibilities in outcome-focused terms, and check for exclusionary language.
  • 2.Design a structured interview question set for a competency — write three to four behavioural questions that would elicit evidence of the competency, define what a strong, acceptable, and weak answer looks like, and score two practice responses.
  • 3.Review a shortlisting decision — take a set of hypothetical CVs and score them against a person specification, documenting the evidence for each score and the shortlisting recommendation. Check for consistency between candidates.
  • 4.Study Equality Act 2010 implications for recruitment — understand the protected characteristics, what constitutes direct and indirect discrimination in a recruitment process, and what adjustments are required for disabled candidates.
